Black Women's Description of Their Experiences in Higher Education Leadership
Carlene LaMarle Thornton
ProQuest LLC, Ed.D. Dissertation, Grand Canyon University
The purpose of this qualitative descriptive study was to understand how Black women describe their experience with obstacles, overcoming those obstacles, and helping other Black women succeed in higher education leadership in Georgia. The theoretical foundation for this study consists of the intersectionality theory. The research questions were designed to elicit valuable information to understand their experiences and explore how Black women describe obstacles, overcame those obstacles, and helped other Black women succeed in higher education leadership. Ten individuals participated in one-on-one interviews, and three different individuals participated in the focus group. All participants were Black women in higher education leadership positions (e.g., director, dean, vice president, chancellor, provost, president). A qualitative descriptive approach allowed the strength of the participants' words to add value, represent, and reflect their experience. Thematic analysis was used to analyze the transcripts. The themes that emerged were obstacles (subthemes: glass ceiling, intersectionality, bias, and impact), success strategies (subthemes: support system, assurance, and self-preservation), and paying it forward (subthemes: investing and advocacy). The findings of this study confirmed the complexities of the multiple oppressive factors of race and gender. This new insight should help higher education leaders understand the overt and covert biases, enhance institutional policies, eliminate discriminatory practices, improve institutional culture, and create a more inclusive and diverse leadership group reflective of the student body.
