An Exploration of Contributing Factors of the Positive Psychological Capital of Teachers: A Qualitative, Descriptive Study

Despite playing an important role in students' educational achievement, approximately 65% of educators in the United States are not happy with their employment, and many have contemplated quitting the profession altogether. The purpose of this qualitative descriptive study was to explore how teachers in the United States describe factors that contribute to psychological capital to reduce teacher attrition rates. The researcher recruited a purposive sample of 15 elementary teachers from a Facebook group to participate in interviews and a focus group. Using the qualitative descriptive design, the teachers described factors that contribute to positive psychological capital based on their experiences. The researcher conducted an analysis through initial open coding approach to identify common themes. Thematic analysis yielded seven major themes: (i) Teachers valued personal traits as important contributors to psychological capital; (ii) Elementary teachers described student success as a contributor to self-efficacy; (iii) Hope is important in overcoming obstacles; (iv) Teacher networking is important in increasing hope in school settings; (v) Reflective practice contributes to resiliency in the school setting; (vi) Elementary teachers described good leadership as a contributing factor to optimism in the school setting; and (vii) Elementary teachers identified coping mechanisms such as prayer and meditation as important contributors to positive psychological capital. The findings could be beneficial to policymakers and stakeholders in the education sector in improving elementary teachers' psychological capital. Future studies should employ more robust quantitative methods to investigate the relationship between psychological capital and these factors.
