Skillfully Learning and Leading: Educators Describe the Impact of Their Participation in an Appreciative Leadership Development Program on Their Work

The purpose of this Dissertation in Practice (DiP) is to discover how educators serving students with significant learning challenges describe the impact of participation in an appreciative leadership development program on their work and professional growth as leaders. This scholar-practitioner DiP achieves this goal through the scholarly pursuit of knowledge, organization analysis, original research, and the extension and application of professional practice. This DiP reports on the examination of this school's customized application of the Skillful Leading and Living (Wells, 2018) curriculum and associated scholarship and practices. The first three chapters follow traditional dissertation expectations by laying out the significance of the study, a theoretical framework, and a traditional methodology and analysis process. This study includes an original theoretical framework grounded in positive leadership and Interpretative Phenomenological Analysis (Smith et al., 2009) as the methodology. Chapters 4, 5, and 6 represent elements specific to a DiP which include a practitioner tool, a submission-ready journal article, and a scholar-practitioner reflection. The study looked at reflections of clinicians' experiences in an appreciative leadership development program and found common themes related to mindfulness practices, psychological safety, learning mindset, and organizational structures that supported participants' learning. The Positive Leadership Development Framework Tool was created to assist practitioners in incorporating positive leadership development practices that support professional growth at the individual (human capital) and collective (social capital) levels, supported by opportunities for reinforcing developmental experiences, positive emotional experiences, all held within a climate of compassion.
