Teacher Intent, Person-Organization Fit, and Leader-Member Exchange

ProQuest LLC, Ed.D. Dissertation, Grand Canyon University
The purpose of this quantitative multiple regression study was to determine if and to what extent teacher assessment of their leader-member exchange and person-organization fit statistically significantly predicted their intent to stay within a pre-K-12 private school in the United Arab Emirates. Three theoretical frameworks guided this study: The social exchange theory, the person-organization fit theory, and the leader-member exchange theory. Two research questions addressed if and to what extent predictive relationships existed between teacher intent to stay and person-organization fit and teacher intent to stay and leader-member exchange. The researcher collected data from 70 pre-K-12 teachers in one private school in the United Arab Emirates and analyzed that data using multiple regression analysis. The model demonstrated that, individually, person-organization fit did not predict teacher intent to stay at p < .05 (p = .176) and leader-member exchange did not predict teacher intent to stay at p < .05 (p = .323). Furthermore, the analysis indicated that leader-member exchange and person-organization fit combined did not predict teacher intent to stay at p < .05 (p =.105). School leadership may use these findings to acknowledge factors that may correlate or predict teacher intentions to stay within their school to reduce teacher turnover.
