The Principal's Coach: A Phenomenological Exploration of Psychological Safety and Coaching Dynamics in Educational Leadership

Under the direction of (Dr. Melissa Rasberry, Dr. Michelle Belle, and Dr. Christie McMullen) This study addressed the lack of understanding surrounding psychological safety in coaching dynamics between principals and coaches, specifically its impact on leadership practices in K-12 schools. Focusing on coaching relationships as a vehicle for improving leadership practices, this research contributes to the existing literature by examining the foundational role of psychological safety within the principal-coach dynamic. Understanding psychological safety in educational coaching can inform training programs and improve leadership practices, particularly for underrepresented groups such as Black principals. The study investigated three primary research questions: (1) How do principals perceive the role of psychological safety in their coaching experiences? (2) How do principals' perceptions of psychological safety affect their leadership practices? And (3) What strategies do effective coaches use to foster psychological safety? Guided by theories of psychological safety, a phenomenological approach and thematic analysis was used, drawing insights from 10 Black K-12 principals in the United States who had served as principals for over three years and been in a coaching relationship for at least six months. Data were collected through semi-structured interviews and analyzed to reveal two overarching themes--Trust and Relationship Building and Adaptability and Responsiveness--supported by additional sub-themes such as Thought Partnership, Emotional Support, and Strategic Problem Solving. These elements appear to positively shape the effectiveness of coaching and the principals' perceived leadership capacity. The findings underscore the importance of fostering psychological safety in coaching relationships to enhance leadership effectiveness. Programs that prioritize trust and open dialogue create environments where principals feel supported to embrace growth, take calculated risks, and continuously improve their practice. By cultivating these elements, coaches become pivotal partners in principals' success and ultimately strengthen leadership practices.
