An Illustration of Hope: A Look into the Work Experiences for Black Women in Division I Athletic Administration

Accounting for less than five percent of those who hold Assistant and Associate Athletic Director positions (National, 2021), Black women often lack access to roles of power and status within NCAA Division I college athletics. Despite the growth in participation for women in sports and athletics over the years, athletic administration positions still lack both racial and gender diversity. Previous studies have addressed this issue by focusing on barriers and challenges faced by underrepresented groups. This study, however, used an intersectional approach to examine the work experiences of Black women in college athletic administrative roles and focused on their supports and positive experiences. The purpose of this study was two-fold: (a) address and discuss the strategies and supports utilized to overcome any workplace barriers and (b) spotlight the positive experiences and advantages that this group's identities provide within the workplace. Intersectionality and Black feminist thought were used as the theoretical frameworks to guide the study. Purposive and snowball sampling techniques were used to recruit ten participants who currently work in athletic administration at NCAA Division I institutions. Data was collected through qualitative semi-structured interviews, a background questionnaire, and the biographies of each participant, accessed from their respective institution's website. The following six themes emerged from the data: (a) credibility, (b) intersecting identities, (c) role model/representation, (d) communities of support, (e) mindset, and (f) moving with purpose.
