Determinants of Faculty Trust during Organizational Change in Higher Education Institutions

Higher education institutions continually face changes that affect their operations. There is an evident scarcity of studies that investigate the health, well-being, and trust of the members of the university community, particularly when confronting these changes. This correlational research aimed to determine the impact of the relationship between the communication initiatives, human resource management initiatives, and cultural congruence on the trust of regular faculty from four different Puerto Rican higher education institutions that merged into a single institution. Vosse and Aliyu (2018) conducted a similar investigation in New Zealand, and, given the absence in Puerto Rico of similar works related to this topic, the present study used the work of these researchers as a basis to develop its methodology. To determine the relationship between the variables considered in this study, simple and multiple linear regression analyzes were performed. An online questionnaire, which was distributed to the regular faculty of the universities who had worked more than three years in any of the institutions that merged, was used to collect data and establish this relationship. Results suggested that communication initiatives and human resource management initiatives have a significant effect on the trust of professors at the time of such important institutional change. The cultural congruence did not prove to be a determining factor in the trust ecosystem of university institutions. With these results, university institutions will have a duly evidenced scientific base with conclusive evidence that they can use as a reference for making appropriate decisions at similar moments of unification.
