Teacher Morale and District and School Leadership in a Rural, High Poverty, and Ethnically Diverse District

The research questions addressed in this exploratory survey research were: (1) what is the degree of teachers' morale, and what perceptions do teachers have about their district and school leadership, (2) how does the degree of teachers' morale differ by their background characteristics, and (3) how are teacher perceptions of district and school leadership associated with their sense of morale, controlling for their background characteristics in the Friendship (pseudonym) County School District (FCSD)? While many studies have established the link between school leadership and teacher morale, few studies have explored teachers' sense of morale and relationship with district and school leadership using a districtwide teacher survey in an ethnically diverse and economically disadvantaged district such as the Friendship (pseudonym) County School District (FCSD). Based on a districtwide survey of 123 teachers, I found that the overall degree of teacher morale in the Friendship County School District (FCSD) is high. This study also found that the degree of morale was significantly and negatively associated with the level of stress and health impact, showing that teachers who experience more stress and negative job impacts on their mental and physical health are more likely to report a lower degree of morale. Another significant finding was that the five dimensions of school leadership and, likewise, five dimensions of district leadership are significantly and positively associated with the degree of morale; thus, teachers who perceive their leadership positively along these five dimensions are more likely to report higher morale. Implications and recommendations for district and school leadership for increasing teacher morale are offered.
