Jacob M. Halde
ProQuest LLC, Ed.D. Dissertation, McKendree University
The problem addressed in this study is teacher retention and attrition, and the importance of this study is related to the teacher shortage. Districts have limited access to quality educators, and to maximize student learning, districts should work to maximize their retention rates and reduce attrition rates of high-quality educators. The purpose of this study was to determine if there is a correlation between Southern Illinois pre-K-12 teachers' intent to stay in their district and in the education field and their job satisfaction ratings, as well as to identify which job satisfaction factors have the strongest correlation. In addition to this, determine if there are significant differences among Southern Illinois pre-K-12 teachers' intent to stay in their current district and education ratings and demographic categories. With the findings of this study, practices and policies may be considered by building and district-level administrators to maximize teacher retention and reduce attrition within their respective school districts and the field of education. Herzberg's Motivator-Hygiene Theory is the theoretical framework considered in this study. Surveys were sent to teachers in Southern Illinois through local Regional Offices of Education. Responses were collected and statistical analysis were conducted using Google Sheets XLMiner Analysis ToolPak to determine the strength of the correlation between teachers' intent to stay ratings and their job satisfaction rating of research identified teacher job satisfiers and dissatisfiers. Themes within the study that showed the strongest correlation with intent to stay ratings were; teacher respect/prestige, teacher recognition, teacher/institutional values, organization climate/culture, administrative support, teacher stress, burnout, SEL and mental health, student behavior, discipline, student attitude towards learning, teacher workload, additional job responsibilities, compensation, salary, and benefits.
